We found in the Aplication Event Viewer log this message:

"The Terminal Server security layer detected an error in the protocol stream and has disconnected the client. Client IP: 192.168.xxx.xx."

It appears "fr0nk" has already give you the answer elsewhere to this KB (http://kb.vmware.com/kb/2036350), but anyway, related info here:
http://russburden.wordpress.com/2012/12/14/vmware-5-1-tools-rpc-receive-loop/

If no luck with that, more generally speaking, it can also be that this can be due to some of the more advanced network settings or the NIC driver.

Some suggestions here:
http://www.kuskaya.info/2012/02/28/how-to-troubleshoot-the-terminal-server-security-layer-detected-an-error-in-the-protocol-stream-and-has-disconnected-the-client-client-ip-and-the-rdp-protocol-component-x/

And someone here specifically with the issue under ESXi.  Note the suggestion about changing the virtual NIC type:

I'd go for the official VMware KB info first!
